How Silverman Theologou Doubled Their Team and Ramped Up to Four Offices

Before partnering with Crisp, Silverman Theologou didn’t struggle with growth. In fact, the firm was expanding into multiple markets and juggled more clients than it could reasonably support. Rather than better marketing, Silverman Theologou needed a better operational strategy and infrastructure to sustain its rapid growth while serving its expanding client base.

Silverman Theologou LLP

Over the course of his career, Gary Silverman, one of the founders of Silverman Theologou LLP, watched many businesses scale too fast without the right infrastructure in place. Then, in 2023, he found himself in a similar situation. Silverman Theologou had more clients than it could reasonably support with its current management team and infrastructure. But he refused to let Silverman Theologou become a victim of its own success.

Legal expertise alone wouldn’t help the firm scale past this obstacle. The firm needed upgraded operational frameworks, team accountability structures, and a management team trained to run a law firm and a business.

“I’m looking to create a team that can help us manage our law firm like a business,” Silverman said, “because law practices aren’t typically run like a business, so they aren’t able to scale or manage growth very well, which can limit their success and lead to failure.”

That’s where Crisp came in. When Silverman first explored working with Crisp, he made one thing abundantly clear: he didn’t need marketing help. He sought out a partner to help him transform a fledgling firm into a prosperous enterprise.

The Results

Since partnering with Crisp in 2023, Silverman Theologou has scaled its operations with a plan to open more offices across additional markets and become a thriving business.

Doubled Team Size: From approximately 40-50 people to more than 80 professionals across multiple locations.

Grew to Four Offices: Built a multi-state presence serving institutional clients nationwide.

Surpassed $11 Million in Revenue: Growth came through increased operational capacity coupled with planned marketing campaigns.

Transformed Management Into Business Leaders: While the firm expanded its operational capacity, Silverman made sure the firm’s managers received the training they needed to become effective business and team leaders. For example, Milt Theologou, the firm’s other founder, “has become an incredible operations manager,” Silverman said.

Middle managers in HR, compliance, and paralegals now run entire departments.

Built Accountability Systems: With regular coaching check-ins and quarterly reviews, the team stays accountable and ensures that no clients slip through the cracks.

The Challenges

Gary Silverman knew the law. He didn’t know how to scale a business across multiple states. And he was honest enough to admit it.

No Business Training, Plus Rapid Growth
Silverman Theologou had plenty of client work and grew quickly as a result. The firm hit multiple millions in revenue without outside help. But, like most attorneys, Silverman built his practice on his legal knowledge, not business acumen. And that’s precisely what their team needed to keep growing.

“I thought that it would be enormously helpful for us as a firm to gain experience that went beyond the practice of law, and that would help us build a sustainable and scalable business.”

His partners and middle managers needed business fundamentals. “My expectation of Crisp was that my partners and management team would attend Crisp events and learn what they could to take our business to the next level.”

The Risk of Unmanaged Growth
Without the business basics, the firm was working hard without getting ahead of its own growth. The team had to consistently relegate important operational work to the back burner while they hustled through 12-hour days.

They needed external accountability and systems to help them scale with intention.

How We Helped

Silverman Theologou joined Crisp Coach in 2023 to construct the infrastructure to better manage their growth brick by brick.

Building Vision and Culture
The firm’s coach got them started by helping the firm create their vision statement. This meant clarifying the firm’s mission and core values, while getting everyone moving in the same direction so that the team’s values were aligned.

Implementing Operational Excellence
From there, their Crisp Coach introduced the firm to process-driven execution.

“Our Crisp Coach had us work on issues like ‘Okay, now let’s focus on the nitty gritty,'” Theologou noted. “Making lists. Figuring out what needs to get done. What are our short-term goals?”

Theologou now leads an operations team that meets weekly. “Every person in the management position has really benefited significantly with Crisp,” Silverman said.

Creating External Accountability
To prevent critical work from slipping, the firm’s Crisp Coach established monthly and quarterly check-ins to ensure everyone meets agreed-upon milestones.

“To have Crisp monitor our activity monthly and quarterly… it really holds feet to the fire,” Silverman explained. “If we didn’t have these meetings, it would be harder to prioritize what needed to get done. We’d have lists, but we wouldn’t have the structure we needed to complete tasks in a timely manner.”

Systematic Hiring Through Crisp Coach
The firm replaced reactive hiring with a comprehensive process, including thorough job postings and candidate assessments.

Where They Are Today

Silverman Theologou now operates across 10 states from four offices and has the systems in place to continue to scale at a manageable pace.

“I’ve watched lots of businesses hyper grow and fail,” Silverman said. “What Crisp has done in helping us manage our growth is phenomenal.”

Additionally, his firm’s new website reflects what they’ve become: a sophisticated operation capable of serving institutional clients at scale.

“In my experience, I truly believe that an attorney or law firm that understands that a law practice is a business that needs to be managed just like any other business, and with that understanding utilizes your services to help them manage, scale and grow their business, is going to be successful.”

Growth alone isn’t success. Managed growth is success. The difference is having the systems, people development, and accountability structures that allow a firm to scale without breaking.
